This study explores empirically that Emotional Dissonance(ED) can work as a moderator in the relationship between EL and job stress/emotional exhaustion. Emotional Labor(EL) is a form of emotion regulation that creates a publicly visible facial and bodily display. EL which is caused by the antecedents of personnel and organizational level can result in high job stress and emotional exhaustion, and also can reduce job satisfaction and job performance. However many studies argued that comparing with the EL itself, the existence of ED is the key point in resulting a few kinds of negative psychological tension. What`s more, some arguments showed that ED can lead to positive influence. Therefore, based on various kinds of findings, this study attempts to test the effect of ED as a moderator in the relationship between EL and psychological variables. Questionnaires were applied in ordinary clerical employees of non-service industry in China. The survey was conducted between August 2012 and October 2012. 150 usable data were analyzed with MANOVA in SPSS ver.19. Findings showed that EL has significant negative influence on the job stress/emotional exhaustion and ED has no interaction effect with the EL on the job stress/emotional exhaustion. However, when comparing with the perceived level caused by EL and ED, we found that the numerical value of former is relatively higher than the latter. It showed that ED is not the complete mediator between EL and job stress/ emotional exhaustion. That is, comparing with the EL itself, the existence of ED cannot be seen as the key point in resulting a few kinds of negative psychological tension and it can be supported by the result of this paper.
