This study identifies a relation between Organizational Citizenship Behavior(hereinafter referred to as OCB) and Job Attitudes and the intervening role of burnout and organizational identity to the relation. Most previous studies have assumed that there would be only either positive effect or negative effect with regard to OCB. However, the preliminary interview with workers showed that OCB could produce both positive and negative results. Therefore, this study set two postulations: When it came to the direct relation between OCB and job attitudes, OCB would yield positive outcome. Meanwhile, when the burnout was regarded as a mediator, negative outcome would be drawn. The result of this study is following. Firstly it indicated the significant positive relation between OCB and job attitudes. Hereby the result substantially verified the implicit assumption of positive impact of OCB. Secondly it confirmed that OCB had significant positive relation to burnout, and the burnout partially mediated between OCB and job attitudes. In conclusion, as hypothesized in this study, OCB directly affects job attitudes positively but also increases burnout, which is negative construct. As a consequence, OCB causes negative effect to job attitudes with burnout as a mediator. In addition, the organizational identity variable does its role of moderator in the relation between OCB and burnout. This study is meaningful in that it recognized both positive and negative effect of OCB and proved their correlation. The methodology of designing research model based on prior findings and utilizing questionnaire survey was used to examine the hypotheses. On a basis of a heterogeneous sample of 322 workers, using SPSS 15.0 a regression analysis was conducted and Sobel Test was conducted additionally.
