The purpose of this study was to analyze the effects of role stress on turnover intention via job satisfaction and organizational commitment with 886 social workers at welfare centers around the nation. The analysis results were as follows: first, role conflicts had both direct impacts on turnover intention and also indirect impacts on it via organizational commitment. Role ambiguity had only indirect impacts on it via job satisfaction, and role overload had only direct impacts on it. Secondly, both job satisfaction and organizational commitment had direct effects on turnover intention, and job satisfaction had also indirect effects on it via organizational commitment. Finally, sociodemographic characteristics including gender, age, and position had influences on turnover intention in their relations with job satisfaction and organizational commitment. Based on those results, the study proposed ways to reduce the turnover intention of social workers at social welfare organizations.
