이 연구에서는 경찰지휘관들의 변혁적 리더십이 경찰의 직무특성을 통해 구성원들의 조직몰입에 어떠한 영향을 미치는지를 분석하였다. 분석 결과, 경찰지휘관의 변혁적 리더십(카리스마, 개별적 배려, 영감고취)의 직무특성(기술다양성, 과업중요성, 직무자율성)에 대한 영향력을 분석한 결과 변혁적 리더십의 하위변인인 카리스마는 직무특성과 조직몰입에 통계적으로 유의미한 영향을 미치지 못하는 것으로 드러난 반면 개별적 고려와 영감 고취는 카리스마에 비해 더 큰 영향력을 미치는 것으로 나타났다.
그리고 경찰공무원의 직무특성(기술다양성, 과업중요성, 직무자율성)의 조직몰입(정서적, 지속적, 규범적 몰입)에 대한 영향력을 살펴 본 바, 직무중요성과 자율성은 규범적 몰입에, 직무다양성은 지속적 몰입과 규범적 몰입에 유의미한 영향을 미치는 것으로 나타났다.
또한 경찰지휘관의 변혁적 리더십(카리스마, 개별적 고려, 영감 고취)이 조직몰입(정서적, 지속적, 규범적 몰입)에 미치는 영향력을 분석한 결과, 유의수준 이하로 유의미한 영향력을 미치지는 못하는 것으로 나타났지만 카리스마는 지속적 몰입에, 개별적 고려는 지속적 몰입과 규범적 몰입에 상당한 영향력을 미치는 것으로 나타나 개별적 고려가 조직몰입에 매우 중요한 역할을 하는 것으로 파악되었다.
This research studied the effect of the transformational leadership on the organizational commitment with the mediation of job characteristics. To do this, those trainees who entered regional police academy at Kyonggi provincial police agency between September 5th and 21st 2012 have been surveyed.. Research findings are as follows.
Firstly, from the analysis of the effect of police leaders' transformational leadership (charisma, individual consideration, inspirational motivation) on the job characteristics (technical diversity, job importance, task autonomy), it was found that while charisma didn't have statistically significant effect on job characteristics and organizational commitment, it had significant effect on individual consideration and inspirational motivation.
Secondly, from the analysis of the effect of police job characteristics(technical diversity, job importance, task autonomy) on organizational commitment (emotional, continuous, normative commitment), it was found that job importance and autonomy have statistically significant effect on normative commitment, and job diversity on continuous commitment and normative commitment.
Thirdly, from the analysis of the effect of the police leaders' transformational leadership(charisma, individual consideration, inspirational motivation) on organizational commitment(emotional, continuous, normative), even though the effect did not fall below the significance level, it was found that charisma had relatively significant effect on continuous commitment, and individual consideration on continuous commitment and normative commitment.
These findings suggest that police leaders need to move away from conventional leadership which is based on dictation and one way communication. As is found by this research, individuals are strongly motivated and committed to the organization by the leaders delicate interest ,considerations, and inspiration.
To achieve this, police leaders need to actively communicate with their associates and find out what they truly want and what are the biggest difficulties.
