Based on Generation theory (Strauss & Howe, 1991), this study focused on the value of generation X employees in the organization. Upon this background, the purpose of this study is to investigate which factor (s) of talent management is (are) signigicant on enhancing employee’s extra-role behavior. In addition, this study also aims to find out the effect of extra-role behavior on work engagement. To achieve the study goals, hotel employees, who were born from 1965 to 1981 (Generation X) working at the major cities in Korea, were invited to survey. To analyze the data, frequency analysis, confirmatory factor analysis, reliability analysis, and regression analysis were undertaken by using SPSS 18.0 and AMOS 18.0 statistical programs. Eight factors, that are ‘talent management mindset’, ‘recruiting talent’, ‘identifying talented people’, ‘developing talent’, ‘building positive relationships’, ‘providing meaningful work’, ‘fair rewards’, and ‘work-life balance’, were found as talent management aspects in this study. The study result showed that ‘talent management mindset’ and ‘fair rewards’ had significantly positive effects on extra-role behavior. And extra-role behavior was found as a significant factor to increase work engagement of generation X employees in the hotel industry. Theoretical and practical implications are discussed at the last chapter.
