본 연구의 목적은 재취업 경력단절 간호사를 대상으로 전문직 자아개념과 자아탄력성, 직무스트레스 및 업무수행능력의 정도를 알아보고, 변수들 간의 관계 및 업무수행능력에 영향을 미치는 요인을 파악하기 위해 시도되었다. 연구대상자는 서울 및 지방에 소재한 100병상 이상의 병원에 근무하며 1년 이상 경력단절을 경험하고, 현재근무지 경력 5년 미만인 간호사 207명으로 하였다. 자료 수집은 2019년 2월 1일 부터 3월 20일 까지 업무수행능력, 전문직 자아개념, 자아탄력성, 직무스트레스에 대해 구조화된 설문지를 이용하여 조사하였으며, 수집된 자료분석은 SPSS 24.0 프로그램을 이용하여 평균, 표준편차와 백분율, t-test와 ANOVA, Pearson''s correlation coefficient, Multiple regression analysis을 실시하였으며, 사후검증으로는 Scheffe''s test를 이용하였다.
본 연구결과는 아래와 같다.
1. 대상자는 여자가 93.7%로 대부분을 차지하였고, 40세 이상 33.8%이었으며, 기혼자 가 57.0%이었다. 최종학력은 4년제 졸업 이상이 54.1%이었고, 임상 총 경력은 평 균 8.8년이었으며, 경력단절기간은 평균 4.5년이었다. 근무 장소는 병동이 67.1%이 었고, 근무형태는 3교대가 47.8%로 나타났다.
3. 대상자의 일반적 특성에 따른 전문직 자아개념은 연령, 결혼상태, 임상 총 경력, 근 무장소에 따라 유의한 차이가 있었고, 자아탄력성은 성별, 연령에 따라 유의한 차 이가 있었다. 직무스트레스는 연령, 결혼상태, 학력에 따라 유의한 차이가 있었다. 업무수행능력은 연령, 결혼상태, 임상 총 경력에 따라 유의한 차이가 있었다.
4. 대상자의 업무수행능력과 전문직 자아개념, 자아탄력성 및 직무스트레스와는 유의 한 양의 상관관계를 보였다.
5. 대상자의 업무수행능력에 전문직 자아개념, 자아탄력성, 직무스트레스 순으로 영향 을 미치는 것으로 나타났으며, 설명력은 51.3%이었다
이상의 연구결과를 통하여 재취업 경력단절 간호사의 일반적 특성과 전문직 자아개념, 자아탄력성, 직무스트레스가 업무수행능력에 미치는 영향을 파악할 수 있었다. 이를 근거로 경력단절 간호사의 업무수행능력 향상을 위해서는 직무스트레스 조절 및 전문직 자아개념, 자아탄력성 수준을 강화시킬 필요가 있는 것으로 생각된다.
The purpose of this study was tried to investigate the degree of professional self concept, ego resilience, job stress, and job performance ability in reemployed nurse after a career break, and to identify factors that affect the relationship between variables and the ability to perform tasks. The subjects were 207 nurses with less than five years of experience in the current work place, who have worked at hospitals with more than 100 beds in Seoul and provincial areas and experienced career breaks for more than one year. Data collection was conducted from February 1 to March 20, 2019 using structured questionnaires on job performance, professional self concept, ego resilience, and job stress. The collected data were analyzed by means of SPSS 24.0 program. Mean, standard deviation, percentage, t-test, ANOVA, Pearson''s correlation coefficient and multiple regression analysis were used. Scheffe''s test was used for post-test. The results of this study are as follows. 1. The majority of the subjects were female 93.7%, 40years old 33.8% and married 57.0%. The final degree was 54.1% of four-year graduates or more, the total clinical career averaged 8.8 years, and the career break period averaged 4.5 years. The working place was 67.1% in ward and 47.8% in 3 shifts.
2. The average of the professional self concept of the subjects was 2.70, the average of ego resilience was 3.33, the average of job stress was 3.48, and the average of performance was 3.50.
3. There were significant differences according to age, marital status, clinical career experience, and work place. Ego resilience was significantly different according to gender and age. Job stress was significantly different according to age, marital status, education level. There were significant differences in performance depending on age, marital status, and clinical total experience.
4. The subject''s performance and professional self concepts, ego resilience and job stress showed a significant positive correlation.
5. It was found to affect a person''s job performance in the order of professional self concept, ego resilience, and job stress, with 51.3% explaining power.
The results of this study showed that general characteristics, professional self concept, ego resilience, and job stress of nurses who had reemployed nurse after a career break were influenced by job performance. Based on this, it seems that it is necessary to control the level of job stress, to strengthen professional self concept and ego resilience in order to improve the job performance of reemployed nurse after a career break.
