This study was to examine the structural relationships among authentic leadership, job satisfaction, calculative commitment, affective commitment, and job performance. For these purposes, the authors developed several hypotheses and collected data from hotel employees. The data were analyzed using frequence, reliability, and confirmatory factor analysis, and SEM(structural equation modeling) with SPSS/WIN 18.0 and AMOS 20.0. The result of the path analysis demonstrated a good fit, and we thus could further analyze our data. The findings can be summarized as follows:
First, self-awareness, moral perspective, and balanced processing had positive effects on job satisfaction. However, relational transparency did not statistically influence job satisfaction. Second, job satisfaction had a positive effect on calculative commitment, affective commitment, and job performance, respectively. Third, calculative commitment had a positive effect on affective commitment. However, calculative commitment did not influence job performance directly. Fourth, affective commitment had a positive effect on job performance. In the conclusion part, these empirical findings were discussed and then theoretical and practical implications and limitations were provided.
