The purpose of this study is to identify the effect of deluxe hotel contingent employee`s job environment on career commitment, organization commitment and turnover intention, and the moderating effects of self-efficacy between high and low groups. Based on a total 255 samples collected for empirical research, this study reviewed the reliability and fitness of the research model and verified a total of five hypotheses using the SPSS and AMOSS program. The hypothesized relationships in the model were simultaneously tested by using a structural equation model(SEM). The results showed that five factors of boss, colleague, salary, physical environment and organization policy from job environment were obtained. Among the factors, physical environment had a positive influence on career commitment while boss and organization policy showed a positive influence on organization commitment. However, salary did not have a significant effect on career commitment or organization commitment. Also, organization commitment showed a negative influence on turnover intention. This study found several significants moderating effects of self-efficacy on the relationship between job environment and career commitment, organization commitment the formulated model. Limitation and future research directions are also discussed.
