This study investigates the role conflict, nursing profession, and degree of job satisfaction in integrated nursing care service wards of small-medium hospitals. We further endeavor to identify factors that help increase job satisfaction. Data were collected from 180 nurses working in 8 small and medium-sized hospitals with more than 100 beds and less than 300 beds; 6 in U Metropolitan City, 1 in B Metropolitan City, and 1 in Y City. The job satisfaction of subjects was negatively correlated with lack of ability(r=-.204, p =.006). The subdomains of nursing professionalism comprising social recognition (r=.565, p <.001), attributes of nursing practice (r=.471, p <.001), professional self-concept(r=.441, p <.001), and nursing specialty (r=.436, p <.001) showed a positive correlation, whereas nursing uniqueness(r=-.243, p <.001) showed a negative correlation. Results of the Stepwise Multiple Regression Analysis revealed significant associations between job satisfaction in social recognition, work experience in the integrated nursing care service ward, and lack of ability. Results of this study are expected to raise social recognition and revitalize the education-only nursing system. This will help to provide a foundation for high-quality nursing through systematic institutional improvement and activation, and further help to expand and operate the integrated nursing care service ward in small and medium hospitals.
