Purpose: In today’s complex multi-cultural job environment, the cultural characteristics of employees have a direct impact on job characteristics and the employees’s commitment to the organization. This study analyzes the theoretical issues on the relationships of national culture, job characteristics and organizational commitment. Through analyzing these inter-correlations of variables, the purpose of the research is to identify positive factors influencing organizational commitment and to address challenges in business operations, aiming to enhance management effectiveness in a multi-cultural context.
Research design, data, and methodology: Two data sets, Vietnamese employees living in Korean and Vietnamese employees living in Vietnam, are collected to compare national cultural influences. First data set was collected from random of 120 workers who had worked for more than three years in various multi-national companies in Vietnam, including Hanoi, Bac Ninh, Ho Chi Minh City, Da Nang. The second, data set of 120 surveys was collected from Vietnamese employees who had lived in South Korea for more than three years. In addition, the mediating effects of national culture components on the relationship between job characteristics and organizational commitment are presented. For analyzing the relationship among proposed variables, surveys are conducted. The data collection is performed through online methods using email and Google Forms from February 20, 2024, to March 30, 2024. For the data analysis, SPSS 26.0 and AMOS 24.0 are utilized. The verification of research hypotheses and the decision to accept or reject them is carried out by using Structural Equation Modeling (SEM).
Results: As a result, the authors found that there are positive relationships among the job characteristics, the national cultural traits and organizational commitment. The greater job characteristics, the stronger the organization commitment will be. Moreover, the national culture has an precise influence on the mediating effect which is the effect of job characteristics to the organization commitment.
Implications: This study focuses on identifying the factors that significantly influence on job characteristics and organizational commitment with the goal of better understand employees from multi-culture backgrounds. The research emphasizes the similarities between the cultural characteristics of Vietnamese and South Korean individuals, suggesting that strategic human resource can be based on the factors influencing job characteristics in each country. Furthermore, the study suggests the cultural assimilation among employees as they are exposed to other culture longer, which is considered a positive aspect in the workplace environment.
