The purpose of this study is to provide the data for establishing an efficient manpower management plan so that the competent nurses possessed by the organization can identify the influence of the nurse''s followership type and ego-resilience on job Embeddedness. From July 28st to September 5st in 2017, self-reported questionnaires were distributed to 546 nurses who are working in general hospitals with less than 700 beds in more than 400 beds in the district Seoul and Gangwon province. 527 out of 546 copies were collected and 520 copies of the collected questionnaires were used for final analysis, excepted for the seven
insincere responses. The data were analyzed using SPSS / WIN 23.0 statistic program, t-test, ANOVA, χ2 test,
Scheffe test, Pearson''s correlation coefficients and multiple regression . The results were as follows: The findings showed that the types of nurse''s followership type were classified as passive (11.9%), alienated (3.1%), conformist (16.2%), pragmatist (27.5%), and effective type(41.3%). The difference of ego?resilience and job Embeddedness according to followership type was significant in ego?resilience and job Embeddedness. In the sub-domains of job Embeddedness , fit, connection, and sacrifice, the Effective followers were the highest, and the alienated and passive followers were the lowest. The relationship among
followership, ego?resilience, and job Embeddedness showed a significant correlation with job Embeddedness of nurses and other variables. Finally, the multiple regression analysis was conducted to identify factors affecting job Embeddedness. The results have been showed that the explanatory power of the first model
on job Embeddedness was 9.7% according to the general characteristics, the second mode l was 22.9% by substituting general characteristics, followership types. In the third model, the influence was analyzed by applying general characteristics, followership type, and ego ?resilience. The regression coefficient of significance was generally more than 1 year and less than 5 years (β = -0.176, = .013), more than 5 years and less than 10 years (β = -0.183, = .005). In the first and second models, it was found to have a significant effect on the unobserved 20 years or more (β = -0.195, = .041). In the working department, the anesthesia and operating room (β = -0.158, = .014), in the followership type, it was shown that it was alienated type (β = -0.153, <.001), pragmatist type (β = -0.135, = .003), passive type(β=-0.154, =.001) ,Significantly, the conformist type did not have any influence,and the ego?resilience (β = 0.403, <.001) had a significant effect on job Embeddedness , and their explanatory power is 33.6%. In conclusion, it has been confirmed that job Embeddedness was affected by the type of followership, changing situational demands, and ego-resilience, which reacts flexibly when subjected to stressful situations, and the importance of followership of the organization has been proven. Future study suggests repeated research and program development to increase desirable followership growth and ego-resilience in order to improve job Embeddedness.
