The purpose of this study is (1) to investigate the influences of the quality of LMX(Leader- Member Exchange) on secretary's job attitude(job satisfaction, intention to turnover, and perception of conflict), and (2) to examine into the moderate effect of the type of followership on the process.
The followership of secretary has classified into 5 types; effective followers(21.6%), the pragmatists(32.8%), the conformists(40.3%), alienated followers(O.7%), and passive followers(4.5). Alienated followers and passive followers had been excluded from the analysis because of the small sample size.
The results of this study are as follows. First, the quality of LMX has partially influenced on the secretary's job attitude. The more highly they perceive from the quality of LMX, they would feel more about the job satisfaction and less conflicts. However, differently from the previous literature, the quality of LMX didn't influence the secretaries with the intention to turnover. Second, the secretary of effective followers and the conformists has no moderate influence on the job attitude. However, the secretary of the pragmatists has moderate influence on the perception of conflicts.
Comparing to other studies on followership, the ratio of the effective followers and the pragmatists is relatively low, and that of conformists is comparatively high. As the result, it is strongly recommended to develop and educate the effective followership on secretaries.
