The present study tests the effects of unions’ democracy on industrial relations’ performance such as strike level and industrial relations climate. In particular, we focus on the mediating role of unions’ participation on firm’s policies. Unlike the previous studies that measured union democracy as only union participation of members, we defined and measured union democracy as the composition of members’ participations and internal competitions within unions. Using mixed method research, we conducted quantitative and qualitative research for testing the relationships between union democracy, union participation, and performance. After depth face to face interviews with 3 union leaders, we analyzed 162 workplace-level data for testing hypotheses. Our results indicate that union democracy is positively associated with industrial relations climate via unions’ participation on firm’s policies. This results show that unions’ power on decision-makings within organization plays a key role in the relationship between union democracy and its industrial relations’ performance. However, unlike our expectation, the mediating role of union participation in the relationship between union democracy and strikes was not supported. Rather, union democracy is directly linked to the degree of strikes. Overall, the result in this study expands the prior literature regarding union democracy in term of demonstrating the significant impact of union democracy on firm and union performances. We therefore discuss about the theoretical contributions and practical implications of union democracy.
