The purpose of the present study is to examine contextual conditions on which team task conflict can have positive effects on team performance. This study hypothesizes the 3-way interaction effects of task conflict, relationship conflict, and procedural justice climate on team performance. Specifically, the effects of team task conflict on team performance will be positive when team relationship conflict is low and procedural justice climate is high. In order to test the research hypothesis, the present study obtained survey data from 465 organizational employees of 83 work teams. The results of multiple regression analyses suggested that the 3-way interaction effects of task conflict, relationship conflict, and procedural justice climate on team performance were statistically significant. However, probing the interaction indicated that even when relationship conflict is low and procedural justice climate high, the effect of task conflict on team performance was not positive. The data suggested that the negative effect of task conflict on team performance was remarkably reduced on that condition.
