Report Errors

[Purpose] The purpose of this exploration research is to analyze determinants of financial performance of manufacturing SME in Korea. Especially this study focus on HRM practice, policy and system and employee’s attitude on job and organization.
[Methodology] For this purpose, we described prior literature review and we examined various researches to provide understanding of relationships with HRM and financial performance also employee attitude of job and organization. Two hypotheses were drawn from the previous researches. To verify these hypotheses, HCCP data were used, and the data were tested by reliability, validity, correlation, reggresion analysis.
[Findings] This study found that first, similar directional influence among HRM practice however there were influence level difference. Second, job satisfaction give statistically significant influence to both financial performance. Lastly, all four employee attitude determinants are statistically significant for both job satisfaction and organizational commitment.
[Implications] This study empirically assessed the impact of each HRM and employee attitude on financial performance separately. The implications of these findings and limitations were discussed.

[연구목적] 본 연구에서는 상대적으로 연구가 부족했던 한국 중소제조기업의 재무성과에 영향을 미치는 요인을 인적자원관리 측면에서 탐색적으로 실증분석하고, 시사점을 제공하고자 하였다. 특히 본 연구에서는 인적자원관리 활동을 시스템과 정책 그리고 직무와 조직에 관한 근로자의 태도의 개별적 영향을 중심으로 연구하고자 한다.
[연구방법] 본 연구는 인적자원관리제도와 재무성과 그리고 근로자의 조직 및 직무관련 태도와 재무성과에 대한 기존에 수행되었던 연구들과 논의를 충분히 검토하여 최종적으로 2개의 가설을 도출하였다. 이를 위해, 한국직업능력개발원의 HCCP 자료를 활용하였다. HCCP자료 중 중소제조기업을 대상으로 신뢰성과 상관관계분석 그리고 단계적다중회귀분석을 통해 가설을 검증하였다.
[연구결과] 본 연구는 인적자원관리를 기업 측면에서 제도와 시스템 그리고 근로자 측면에서 조직과 직무 관련 태도가 기업의 재무성과에 미치는 요인으로 보았다. 이때 기업 제무성과는 수익성과 성장성 측면을 보기 위하여 총자산순이익율과 순이익증가율로 분석하였다. 분석결과, 우선 인적자원 제도와 시스템이 동일하게 영향을 주기도 하지만 영향의 정도에는 차이가 있었다. 그리고 직무만족은 재무성과에 유의한 정의 영향을 주는 것으로 나타났다. 마지막으로 모든 근로자태도 변수는 직무만족과 조직몰입에 모두 유의한 영향을 보였다.
[연구의 시사점] 지금까지의 인적자원관리 측면과 재무성과에 대한 연구가 제한된 범위에서 이루어졌었다. 이에 본 연구에서는 기존에 상대적으로 간과되었던 인적자원관리가 재무성과에 미치는 직접적인 영향 그리고 개별 인적자원관리 시스템과 정책의 영향을 실증함으로써 이론적, 실무적 시사점을 제공하였다.
