As business and technological environments rapidly change, interdependence and uncertainty in the workplace has increased more than ever. Accordingly, the nature and way of doing work has changed dramatically, as well as work relationships among employees, between employees and supervisors, and between employees and clients. Nevertheless, after the establishment of Hackman & Oldham’s job characteristics model (JCM), contemporary job design theories have ignored the social and relational aspects of work, reflecting a lack of meaningful development of studies on work design or work relationships. This paper sheds new light on the social side of work and focuses on the work relationships rather than job design. In doing so, it critically reviews the recent “relational job design” theory (Grant & Parker, 2009) by examining theoretical problems and possible alternatives to two aspects of this new stream: relational perspective and proactive perspective. In addition, for further development of work relationships theory, this paper introduces four theoretical resources: 1) social identity and engagement theory, 2) social network theory, 3) positive organizational scholarship (POS), and 4) critical theory. Drawing on major arguments and theoretical insights of these resources, it explores new directions of work relationships theory and suggests promising and underdeveloped research topics. In conclusion, I argue that we need a balanced view of technical and social, micro and macro, and external and internal factors surrounding work to better understand future work relationships. Practical implications of this theoretical work are also discussed.
