This qualitative study investigates the experience of role adaptation among assistant teachers in childcare center. Data were collected through in-depth interviews with nine experienced assistant teachers over a two-month period. The main findings are as follows: First, assistant teachers’ roles in childcare centers were influenced by their personal backgrounds, including childcare experience, homemaking, and prior work in child care. However, some participants expressed frustration with the ambiguity of their roles, and desired written clarification. Second, participants exhibited both positive and negative attitudes toward role adaptation. Those with positive attitudes highlighted the advantages of unburdened and flexible tasks, and found their their roles worthwhile and enjoyable. Conversely, some felt psychologically deprived and discriminated against owing to their “assistant” status, citing unstable employment and lower pay compared to childcare teachers. Third, all the participants expressed a desire for more educational opportunities, participation in various programs, and retraining. They also sought equal treatment from staff members by attending faculty meetings and sharing meals with their childcare teachers. Based on the results, the implications for the production of work manuals for childcare assistant teachers, the necessity of pre-job training, strengthening the treatment of assistant teachers, changing of terms for the position of assistant teachers, and improving the awareness of childcare teachers themselves are discussed.
