The purpose of this study is to examine workplace friendship on employees’ work engagement and organizational commitment at deluxe hotels and to measure the moderating effects of employees’ job position on the relationship between workplace friendship and job attitudes. The sample for the survey was collected from 253 deluxe hotel food and beverage employees. The validity of the measurement items was identified through confirmatory factor analysis, CCR, ASV, MSV, and AVE. The hypotheses were tested through structural equation modeling and multi-group analysis. The results of structural equation modeling show that employees’ perceptions of workplace friendship had a positive effect on work engagement and organizational commitment. Employees’ work engagement also had a positive effect on organizational commitment. Furthermore, the results demonstrate that employees’ job position moderated the effect of workplace friendship on organizational commitment. In addition, workplace friendship had a greater influence on BOH position than FOH position in increasing organizational commitment, indicating that the positive impact of workplace friendship is higher in BOH positions. These results demonstrate that improving employees’ perception of workplace friendship is a way of increasing employees’ work engagement and organizational commitment from the organizations’ perspective. Limitations and future research directions are also discussed.
