The purpose of this study was to examine the effects of an empowerment program on self-efficacy, organizational commitment, job satisfaction, burnout and turnover intention in advanced beginner hospital nurses. The intervention program was developed based on the structural empowerment theory of Kanter and the psychological empowerment theory of Spreitzer. Data were collected through the instruments measuring self-efficacy, organizational commitment, job satisfaction, burnout, and turnover intention in the intervention group (n=34) and the control group (n=15) before and after the intervention. The 34 participants in the intervention group completed the seven sessions of the empowerment program. The sessions were held for two full days, approximately for 16 hours in total. Compared to the control group, the intervention group showed significantly higher mean scores of self efficacy (F=5.600, p=.002), job satisfaction (F=3.908, p=.015), and turnover intention (F=7.505, p=.002). However, there were no significant differences in organizational commitment (F=2.547, p=.117) and burnout (F=.873, p=.462) between experimental and control group. Findings of this study suggest that the empowerment program might be effective in enhancing self-efficacy and job satisfaction and in reducing turnover intention among advanced beginner hospital nurses.
