Organizational justice, job stress, and organizational commitment have been identified as important factors influencing turnover intention among care workers. However, few studies have examined the relationships between these variables. The purpose of this study was to investigate mediating effects of job stress and organizational commitment on the relationship between perceived organizational justice and turnover intention among care workers in elderly care facilities. This study also aimed to determine if these relationships might differ based on facility size. To achieve these objectives, a survey using a structured questionnaire was conducted with 469 care workers from 36 elderly care facilities across South Korea. Multi-group analysis was performed using AMOS structural equation modeling. Results revealed that job stress and organizational commitment mediated the relationship between organizational justice and turnover intention. Moreover, this study found that relationships between these variables differed according to facility size. These findings suggest that to reduce turnover intention, organizations need to explore ways to enhance organizational justice at the organizational level, while simultaneously developing strategies to manage job stress and organizational commitment.
